Nhân sự y tế tại Việt Nam đang được trả lương như thế nào?

Trong khảo sát mới nhất từ Axel Health, chúng tôi nhận thấy một thực trạng đáng chú ý: Phần lớn các bệnh viện và phòng khám chuyên khoa tại Việt Nam vẫn đang vận hành dựa trên những mô hình thù lao truyền thống như: lương cố định, chia sẻ doanh thu thuần túy hoặc hoa hồng cơ bản.

Cách tính lương này có thể hiệu quả ở giai đoạn phát triển ban đầu. Tuy nhiên, khi tổ chức phát triển thêm chuyên khoa, mở rộng quy mô hoạt động, hoặc lên kế hoạch gọi vốn, mô hình thù lao này sẽ trở thành một "rủi ro ngầm" về mặt chiến lược.

Một trong những vấn đề phổ biến là doanh thu của bệnh viện hoặc phòng khám phụ thuộc quá nhiều vào một vài bác sĩ chủ chốt. Đồng thời, chính sách thưởng chỉ tập trung vào số lượng dịch vụ cung cấp thay vì chất lượng điều trị và lợi nhuận. Các tổ chức y tế cũng gặp khó khăn trong việc mở rộng quy mô do thiếu hệ thống KPIs rõ ràng và sự phối hợp giữa các bộ phận Nhân sự, Tài chính, và Vận hành.

Trong bối cảnh thị trường chăm sóc sức khoẻ Việt Nam ngày càng phát triển, áp lực thu hút và giữ chân nhân lực chuyên môn cao ngày một lớn. Bởi lẽ, các nhà đầu tư nước ngoài và quỹ tư nhân không chỉ nhìn vào doanh thu và EBITDA của một tài sản y tế, mà còn xem xét năng lực quản trị, mức độ rủi ro, và cấu trúc vận hành của tổ chức.
